THE RELATIVE IMPACT OF EXTRINSIC AND INTRINSIC MOTIVATION ON EMPLOYEE OUTCOMES

Abstract:
We tested the unique relationships between intrinsic and extrinsic motivation and various employee outcomes.

In Study 1, extrinsic motivation was negatively associated while intrinsic motivation was positively associated with supervisor-rated work performance in a sample of gas station employees.

In Study 2, extrinsic motivation was positively associated while intrinsic motivation was negatively associated with continuance organizational commitment, turnover intention, burnout, and work-family conflict in a sample of employees in the financial industry. In addition, extrinsic motivation was negatively associated while intrinsic motivation was positively associated with affective organizational commitment.

In Study 3, extrinsic motivation was positively associated with turnover intention while intrinsic motivation was positively associated with supervisor-rated work performance and negatively associated with turnover intention in a sample of employees in the medical and financial industries.

Intrinsic motivation and extrinsic motivation were negatively correlated in all three studies. Theoretical and practical implications and directions for future research are discussed.
